dc.description.otherDespite continuous efforts to improve internal climate, several organizations still face struggles in reflecting employees’ job satisfaction to overall firm performance. Particularly when there are clear direction to search for competitiveness through internal open innovation strategies, highly motivated teams not necessarily generate innovative ideas. Entrepreneurial oriented organizations, on the other hand, although highly related to job satisfaction, seems to generate better effects on firm performance as it provide better conditions to deal agency conflicts. The objective of this study is to compare Human Resources Practices to improve internal climate and entrepreneurial orientation on financial performance. Data comprises answers of 69,000 employees from 213 companies in Brazil analyzed through multiple regression techniques. Results indicate that entrepreneurial orientation exerts more positive effects on firm performance than internal climate. There are indications that good working environment is a key pre-requisite for entrepreneurial orientation but will only be effective when intrapreneurs are allowed to proactively make impactful changes.pt_BR
